Ph.D in Nursing

Ph.D. nursing is a research-based degree that takes between 4-6 years to complete. This course entails conducting nursing research to improve healthcare facilities. Candidates for a Ph.D. The nursing programme must have a Master's degree in Nursing or another equivalent discipline from a recognized university with minimum aggregate of 55%. PhD students worldwide have a wide range of descriptions for their training experience, from exceptionally rewarding to difficult or even traumatic. Blogs on this subject alert prospective students that finding an advisor with a good match of expectations, mentoring, and working styles is more important than the research topic itself. However, students are often not well equipped to “assess'' prospective advisors.

In India, socio-culturally it is almost heretical to question the abilities of a prospective advisor. It’s a big ask to expect a young person to have the experience and maturity to gauge how an established scientist in a position of authority may turn out as an advisor. After they sign up with a guide, by the time any mismatch of working style or expectations is apparent, they may feel it is too late to ask for change. Their confidence is often low and they end up blaming themselves for any miscommunication. The power differential and the lack of systemic support often makes it impossible to renegotiate the situation. Students feel trapped and demoralized at this stage and the usual handbook of rules and procedures or advice from seniors is inadequate. Students are mostly left to their own devices to figure out how to meet expectations, to benchmark their progress, or to seek help when things go wrong.

On the other hand, prospective advisors have their own challenges. Faculty members are hired based on their research and/or teaching expertise but are expected to develop human resource management and mentorship skills on their own, which they do with varying degrees of success. Training a young student in professionalism, responsibility, and independence is perhaps one of the most challenging and important jobs for an advisor, and these skills do not come easily. Moreover, students change as they progress in graduate school, and require different levels/ styles of mentoring at each stage. If there’s an unhappy student in the lab, this changes the dynamic for the entire lab. Social interactions among the student community may result in an advisor being labeled as “difficult” or “tough” by people who have no direct information about what went wrong. This may have a long-term impact on the research of the lab since new students could be dissuaded from joining based on the “buzz” in the student community which the faculty member has no opportunity to address. A recent survey conducted by the Tata Institute of Fundamental Research Graduate School (TIFR) highlighted some of these issues from the students’ perspective, and their inputs resulted in a guidebook about navigating graduate school, including choosing an advisor and resolving academic conflicts. As a first step in promoting a professional advisor-student relationship, TIFR has recently formulated a statement of roles and responsibilities that both sign when a student registers for a PhD.

While a signature does not ensure implementation, it is an important first step because it underscores key elements essential for a productive student-advisor relationship. Scholarly communities must recognize the importance of clearly stated roles and responsibilities, which should trigger discussions and mentorship training programmes that lead to more fulfilling PhD journeys for both students and advisors.

The statements in the document should seed the idea that graduate school is not an extension of college, but a period in which adult trainees take charge of their own learning parameters guided by an advisor who understands that mentorship is a job requirement and acquires necessary skills. Framing the advisor-trainee relationship as one between two colleagues at different stages in their careers will promote interactions that are respectful, collegial, and professional despite the power differential between them.

These discussions can be extended to include the roles and responsibilities of thesis advisory committees that ideally should mediate resolutions if things go wrong. However, these committees are often perceived as unwilling to interfere in what is regarded as a sacrosanct student-advisor equation, even though its parameters are not well defined. A signed statement of roles and responsibilities is a beginning towards raising awareness of these issues.

Measures such as these should be important steps towards meaningful change in graduate student training, a vital component of India’s research ecosystem.

Customizing your nurse residency program: three strategies to optimize learning outcomes.

At the Iowa Online Nurse Residency Program, we pride ourselves on the adaptability of our nurse residency curriculum. The goal of the nurse leaders and nurse educators who developed the online curriculum was to make it available to healthcare organizations of all types and sizes. This has continued to carry us forward through the last nearly ten years of program implementation as we have had the opportunity to partner with large multi-hospital systems, rural and remote critical access hospitals, pediatric and surgical specialty organizations, long-term care, and even home health and hospice agencies. While adaptability means this program can meet the needs of any healthcare organization, it does not mean that it looks the same in each of these organizations. While we have an evidence-based curriculum anyone can use, there is also vast flexibility in implementing these evidence-based curriculum components. This comes through customizing your nurse residency program, which is something we work closely with partner organizations to do.   

As Dr. Katie Knox shared in our latest episode of our  Beyond Nurse Residency Podcast, "Too often, I see a canned approach to nurse residency, and it doesn't always match what the nurses need at the time. Using informal needs assessments throughout the year-long nurse residency program is huge in getting nurses what they need when needed."

To address this common challenge, here are three things to consider.  

Relevance & Sequence —There are several adult learning principles to consider when teaching new graduate nurses. Two that I find to be the most important are relevance and sequence. Relevance means examining the delivery of your nurse residency content and ensuring that the timing provides learners with the most relevant content when they need it. Building from simple to more complex components is critical.  

We have been intentional with this in our nurse residency curriculum. Using scaffolded learning, we first focus on the topics pertinent to new graduates when starting their roles. This includes topics such as communication, time management, critical thinking, and prioritization. In the first three months, they are focused on learning how to get through a shift, and your residency program can support that. As they become more comfortable with their daily roles and responsibilities, we move on to topics related to working well in teams, managing conflict, providing person-centered care, and having a renewed focus on safety, seeing the bigger picture of their role. As the program progresses, we move to quality, evidence-based practice and learn more about healthcare finances.  

Needs Assessments —A learning needs assessment formally identifies and addresses knowledge, skills, and behavior gaps. Nursing professional development practitioners often use a formal survey to determine their learners' needs. While it is great to do it this way, that isn't the only way to learn about knowledge gaps in your new graduate nurses. Using informal ways to better understand what your learners need works, too!  

We encourage our IONRP site coordinators and learning champions to use monthly check-ins as a tool to do just this. Each month, we include questions about how they are doing from a wellbeing perspective, discuss topics related to the online curriculum, and finally, find out what they have experienced in the prior month that was new for them and find out more about how they did with that new experience. This is the perfect opportunity to allow them to debrief on different situations and for you to learn more about gaps in their knowledge, skills, and abilities that you can address.  

Leverage Simulation —Online content in microlearning videos, podcasts, and job aides is an excellent way to prime learners with information, activate relevant mental associations, and prepare them for discussions with their peers, all needed components of nurse residency. However, we often hear that new graduates want more. Active simulated learning is a great tool that uses realistic scenarios to replicate real-world situations. Learners actively participate, apply knowledge, and make decisions, ideally using the supplies, equipment, and procedures unique to their healthcare organization.   

Integrating simulation into nurse residency is one way organizations can customize the program to meet the unique needs of their learners, meeting the new graduates where they are. While we would love to do this for you, our philosophy is that it has a greater impact on the resident outside of the online environment and when using the supplies, equipment, and procedures unique to their healthcare organization. This doesn't have to be super complex, either. Simple, low-budget simulations can have a significant impact. Nurse residency curriculums provide a great structure to guide new graduate nurses throughout their first year. While there are many ways to think about your curriculum, keeping the relevance and sequence of topics in mind is essential. Also, having the program outlined and using that as a plan keeps new graduates moving towards competence; however, be prepared to make a pit stop and detour month to month based on the ongoing needs of your learners. Check in frequently to assess the learning needs as they progress and consider integrating simulation into the program. This is a great way to customize your curriculum, engage your learners in hands-on activities, and meet your new graduates where they are.

Could 3-year degree programs tackle concerns about college costs, return on investment?

With college costs rising and some students and families questioning the return on investment of a four-year degree, a few pioneering state universities are exploring programs that would grant certain bachelor’s degrees in three years.

The programs, which also are being tried at some private schools, would require 90 credits instead of the traditional 120 for a bachelor’s degree, and wouldn’t require summer classes or studying over breaks. In some cases, the degrees would be designed to fit industry needs.

Indiana recently enacted legislation calling for all state universities there to offer by 2025 at least one bachelor’s degree program that could be completed in three years, and to look into whether more could be implemented. The Utah System of Higher Education has tasked state universities with developing three-year programs under a new Bachelor of Applied Studies degree, which would still need approval by accreditation boards.

A dozen universities in 3-year pilot program

More than a dozen public and private universities are participating in a pilot collaboration called the College-in-3 Exchange, to begin considering how they could offer three-year programs. The public universities include the College of New Jersey, Portland State University, Southern Utah University, the Universities of Minnesota at Rochester and at Morris, the University of Wisconsin Oshkosh and Utah Tech University.

Proponents of the three-year degree programs say they save students money and set them on a faster track to their working life. But detractors, including some faculty, say they short-change students, particularly if they later change their minds on what career path they want to follow.

The Utah Board of Higher Education in March approved the new three-year degree category. Various areas of study would be tied to specific industry needs, with fewer electives required. These degrees are broader than two-year associate degrees but narrower than a full four-year bachelor’s.

“We told the institutions to start working on them now and developing the curriculum,” Geoff Landward, commissioner of the Utah System of Higher Education, said in an interview. “Also, we want them to find industry partners that would be willing to hire people with bachelor’s degrees of this type.”

He added: “We created a sandbox for our institutions to play in.”

Once created, individual programs would need both national accreditation and state Board of Higher Education approval.

Landward said he has taken note of criticism that the three-year programs might “cheapen” the bachelor’s degree by short-changing students who wouldn’t receive a broad college education. But he said students could save on tuition, get a head start in the workforce and meet the needs of industries that are looking for certain skilled workers to address shortages in the state.

That includes nursing, he said, where requiring a four-year degree means taking lots of electives that have nothing to do with the career.

Is college worth it?: The answer for half of Americans is striking.

Proponents say

Utah State University’s four-year nursing program , for example, suggests several electives along with the required anatomy, math and biology courses as prerequisites during freshman and sophomore years.

“We think if we are partnering with industry and they help us develop it, I don’t think it cheapens the degree,” Landward said. “I think it creates a very specific degree.”

Robert Zemsky, a University of Pennsylvania professor and founding director of the university’s Institute for Research on Higher Education, began proselytizing for the three-year college movement about a dozen years ago.

He said the idea has gotten traction recently because “we are wading in the deep waters of righteous anger” at colleges and universities because of the perception that four-year degrees are not worth their high costs.

A Pew Research Center survey  released in May found only 1 in 4 American adults said it is extremely or very important to have a four-year college degree as a means to getting a good-paying job. Only 22% of the respondents said the cost is worth getting a four-year degree even if the student or their family has to take out loans.

Zemsky suggested a shorter time span also would lead to higher college completion rates. More than a third of students who began seeking a bachelor’s degree in fall 2014 at a four-year school failed to complete their education at the same institution in six years, according to the National Center for Education Statistics .

Zemsky said 27 colleges and universities have embarked on creating three-year pilot programs and predicted 100 would be doing so in another year.

Over the past 10 years, Zemsky said, schools have been ignoring the desires of students and instead creating their curricula around the preferences of faculty — which is where most of the opposition is coming from.

Last year, at a conference of the Association of Pennsylvania State College and University Faculties, a bargaining unit for professors, President Kenneth Mash said the overwhelming number of college faculty nationwide “have a visceral disdain for the idea.”

Opponents say college is more than for job prospects

In an interview with Stateline, he said three-year programs would hurt students, too, creating a “two-tiered” system under which wealthy students would get a full four-year education and lower-income students a cheapened three-year degree.

“If it’s not going to be a four-year degree, they should name it something that indicates it’s not a B.A.,” said Mash, who also is a political science  professor  at East Stroudsburg University. “We don’t know that employers will treat them the same.

“I’m on board, as most faculty are, with the notion that people want to increase their job opportunities. But that’s not all there is to a college degree,” he said. “Degrees prepare you to be a better citizen, a better parent and on and on.”

And he said a broad education is what makes it possible for students to change jobs and careers many times during their working lives. “It’s really that baking in liberal arts … that makes it possible for people to do different things in their lifetimes.”

Indiana’s new law

Indiana enacted a law  in March that requires each public institution that offers bachelor’s degrees to review all the four-year degrees with an eye toward making some of them three years. And the law requires that by July 1, 2025, each state university offer at least one bachelor’s degree that can be completed in three years.

Indiana state Sen. Jean Leising, a Republican who sponsored the measure, pointed out that every extra year of college costs the students, their parents and the state.

But she noted that not all degrees lend themselves to compressed curricula. “If you’ve got a kid in pharmacy (studies), they are not going to be able to get through it in three years. Engineers aren’t going to be able to do it in three years. But some of the other kids will.”

Chris Lowery, Indiana’s commissioner for higher education, said the law will encourage schools to think about how to create 90-credit-hour bachelor’s degrees: “How feasible is this, would you still have the quality, would you still have the agency?”

Three-year degrees allow for choice, he added. His daughter, for example, had enough AP credits after high school to make a college degree feasible in three years, but opted to go to school for four because she wanted to have enough time to study so that she could get “straight As” as well as to have time for extracurricular activities.

“But for a lot of students, the finances are tighter,” he acknowledged.

Credentialing requirements

At both public and private universities, the new three-year degree programs that require fewer credits would need national accreditation.

The Northwest Commission on Colleges and Universities, a regional credentialing agency,  accredited  several three-year bachelor’s degrees at two private schools, Brigham Young University-Idaho and Ensign College, last year. The degrees are in applied business management, family and human services, software development, applied health and professional studies.

Sonny Ramaswamy, the commission’s president, said in an interview that the three-year programs underwent two years of evaluation before being awarded accreditation.

He said the evaluation showed that competency in many professions could be attained in three years instead of four, and that graduate schools were willing to accept three-year bachelor’s as a credential for the pursuit of higher degrees. He noted that European college degrees often are completed in three years.

“We said, ‘We will approve you, but this is a pilot,’” Ramaswamy said. The schools will provide data to show their students have earned a good education, he added.

“My intuition is that it will head in the right direction,” he said. “The public is calling for innovation.”

Michael Poliakoff, president of the American Council of Trustees and Alumni, a nonprofit that says its mission is promoting academic freedom, excellence and accountability at colleges and universities, said “fluff” courses strengthen the case against a 120-credit hour bachelor’s degree.

“Let people get a good foundation with a strong general education core, strong skills and some electives,” Poliakoff said in an interview. “That’s what a responsible university should be doing.”

The council does an annual  survey  of higher education institutions and grades them A through F on what the group calls “core curricula” — the proportion of courses dedicated to mathematics, literature, composition, economics, laboratory science, American history and government, and foreign languages.

Poliakoff said the amount of debt students are accumulating over four years is “sinful” and unnecessary. Colleges and universities must meet the concerns of students and their families, he said.

“A 90-credit baccalaureate degree is a pretty good way to tighten up the bolts,” he said.

University of Wisconsin nursing deans lobbied for money to graduate more nurses. Then DEI questions arose

Nursing school deans across the state were hopeful around this time last year. They were working with a Republican state senator on a plan to increase student enrollment and graduate more nurses.

But concerns about diversity, equity and inclusion, or DEI, became a sticking point in the process and played a role in the plan stalling out, according to recently released emails obtained by the Milwaukee Journal Sentinel.

The records offer another example of how DEI is influencing the legislative process and reshaping how higher education leaders respond.

Leading the failed effort were state Sen. Rachael Cabral-Guevara, R-Appleton, and Kim Litwack, dean of the University of Wisconsin-Milwaukee School of Nursing. Litwack told the other UW nursing school deans last June that Cabral-Guevara had the votes in the Senate to give the six UW nursing schools $1 million each, as well as $3 million to private institutions with nursing schools.

There was a caveat.

"IF … we can somehow separate UW nursing from the UW DEI issue that Robin Vos is hot about," Litwack wrote to the other nursing deans, referring to the Republican Assembly speaker who last year launched a campaign against DEI programming on UW campuses. "He is willing to support the nursing initiative IF we can find a way, truthfully, to talk about our way of doing things."

The Legislature never took up Cabral-Guevara's proposal to get nursing schools more money. The records don't show why the plan didn't pan out. Vos did not return requests for comment, nor did Senate Majority Leader Devin LeMahieu, R-Oostburg.

Cabral-Guevara's office declined an interview request. Her chief of staff, Ryan Retza, said DEI "was not the sole reason the proposal did not come to fruition." Other nursing-related budget priorities "were given emphasis," such as a nurse educators program that Republicans continued funding at $5 million per year but declined to increase to $10 million annually as Democratic Gov. Tony Evers requested.

“This is one budget project that just simply was not able to pan out successfully,” Cabral-Guevara said in a statement to the Journal Sentinel about her plan. “The proposal would have supported our nursing students and schools, boosting retention and improving access to programs.”

UW nursing deans discuss DEI policies within their schools

Emails show Cabral-Guevara reached out to Litwack in March 2023 about nursing education legislation she was crafting. The state senator is a nurse practitioner who previously taught at the UW-Oshkosh College of Nursing.

Modeling by the state Department of Workforce Development shows Wisconsin is expected to be short by about 20,000 nurses by 2040.

Litwack asked the other deans at UW-Madison, UW-Oshkosh, UW-Green Bay, UW-Eau Claire and UW-Stevens Point for feedback on Cabral-Guevara's proposal. The records, which were part of a broader Journal Sentinel request that took the UW System nine months to turn over, show the deans agreed on a plan to increase enrollment by 10% over two years.

In mid-June, Litwack told the other deans Cabral-Guevara told her she had enough votes in her chamber but DEI remained a concern for Vos. Litwack said she explained to the senator how nursing colleges' accrediting bodies encourage a holistic admissions process that considers factors beyond GPA, how hospitals prioritize diversifying their workforce and how health outcomes improve when patients identify with their caregivers.

"I explained and Rachel being a nurse gets it," Litwack wrote, but she asked the deans for help explaining their position. She also asked them to confirm whether their schools gave extra points for diversity in the admissions process or employed their own diversity officer.

UW-Green Bay nursing dean Christine Vandenhouten thanked Litwack for "taking on this behemoth of an issue" and answered Litwack's questions.

"Good luck," Vandenhouten signed at the end of the email.

Litwack then asked about schools' pronoun policies and mandatory diversity statements. She said UWM didn't require students to designate their pronouns but respected students who made their own requests.

Seon Yoon Chung of UW-Oshkosh confirmed the nursing college has no personal-pronoun requirement, no diversity statement mandate and no diversity officer.

Vandenhouten weighed in again, saying UW-Green Bay also didn't require students to declare personal pronouns or sign a diversity statement. "Good grief," she wrote.

"This is all coming from RV, not Rachel," Litwack emailed back, referring to Vos.

Litwack did not respond to an interview request. UWM referred the request to the UW System. UW System spokesperson Mark Pitsch in a statement offered appreciation to Evers and the Legislature for past nursing program funding and said additional money would "help us increase our capacity to train the next generation of nurses our state desperately needs."

DEI dispute entangled University of Wisconsin for months

Three days after the email exchange among the deans appeared to end, the GOP-controlled budget committee cut the UW System's budget by $32 million , the estimated amount spent on salaries of DEI employees. Republican lawmakers said campuses shouldn't force students to view the world through a racial lens.

The temporary cut launched a six-month budget standoff that ended when Vos reached a deal with UW System President Jay Rothman and UW-Madison Chancellor Jennifer Mnookin last December. The agreement required campuses to restructure 43 DEI positions, among other provisions.

The deal also reversed the $32 million cut but redirected the money toward workforce development initiatives. Under this plan, nursing schools received $4.5 million more, but the UW System's overall budget held flat.
